This study investigates the impact of a specific organizational form – partnership – on employees’ awareness of risk control and job engagement in securities companies. Given that their organizational performance relies heavily on the performance of individual employees, it is critical for securities companies in China to adopt appropriate organizational forms so that they can better captalize on their employees’ human capital to cope with the increasingly intense market competition. Partnership, as one of the few organizational forms, has been widely adopted in industries that rely on the performance of individuals, such as law, auditing, consulting, and investment banking, around the world. In the context of China’s emerging economy, it has also been adopted as an incentive system by market leaders across several industries, including Alibaba in online shopping, Vanke in real estate, and Fosun in investments. In contrast, partnership has not been adopted or implemented by securities companies in China as most of them are still state-owned enterprises.

Based on my review of the corporate governance literature and qualitative analysis of partnership adoption in China, I propose that partnership can help better alighn the interests of employees with owners in securities companies as well. Specifically, the prospect of becoming a partner in the future can improve employees’ awareness of risk control and increase their job engagement. Taking advantage of partnership adoption at a Chinese securities company as a natural field experienment, I surveyed its employees about their awareness of risk contrl and job dedication before and after the adoption. The results from 505 matched surveys showed an increase in the average scores of both awareness of risk control and job dedication after the company adopted partnership as a new organizational form. Findings of this study have important implications for organizational and incentive design for securities companies in China.

Emilie Mayer (1812-1883) was a prolific composer whose musical works, which encompassed eight symphonies, four overtures, an opera, dozens of sonatas, eight string quartets, solo piano works, and nearly 130 songs for solo voice or vocal quartet, were performed in the foremost concert halls in Berlin and across Germany. She studied with lauded teachers: Carl Loewe (1796-1869), Adolph Bernhard Marx (1795-1866), and Wilhelm Wieprecht (1802-1872). Her talent was applauded by audiences and critics wrote favorably, despite their reservations about women composers. However, even with this unusual pedigree, Mayer’s works nearly disappeared from concert stages after her death. How did this happen? This study aims to answer this question and will delve into Emilie Mayer’s life and works in context with the prejudices against female composers at the time, in order to determine how those biases have shaped the classical canon. Included is an in-depth stylistic analysis of Mayer’s surviving seven Lieder, along-side comparisons to similar works of other composers. In addition, appendices present Mayer’s remaining Lieder in a new, modernized edition, with selected songs transposed for better accessibility for lower voices. Relative lack of female representation in modern-day concert halls and music history books correlates to previous misconceptions of female composers. Studying the works of Emilie Mayer will support her addition to the classical repertoire, help correct the male-gendered canon that persists, and help modern female composers realize their history is not confined to a footnote.

Valuation adjustment mechanism has been widely applied in acquisitions of listed companies in China today, and is usually agreed upon future financial performance indicators of acquired companies (mostly net income). This paper examines how changes of key contents of VAM agreement affect firms’ ability to meet performance commitments from the perspective of incentive effects. Empirical results show that as the performance goals set in VAM agreement becomes higher, the incentive for management to meet performance commitments will initially increase and then decrease, so that the ratio of actual profits to promised profits for target firms will reach peak at some reasonable performance goal and then decrease. Second, as the level of the information asymmetry between buyer and seller turns higher, the incentive effect of performance goals becomes lower. Third, compared with cash-based compensation, stock-based compensation shows significantly higher incentive effects on promisors thus increasing the ability for target firms to achieve performance commitments.

This project addresses the issue of a shallow repertoire for the saxophone ensemble with a multimedia, interdisciplinary contribution of Gustav Holst’s The Planets. Beyond expanding the ensemble repertoire, this arrangement introduces a routinely excluded instrument and its respective musicians to repertoire they would otherwise not have the privilege to play, and to apply the culmination of skills acquired throughout my experience in academia: saxophone, arranging, visual art, and audio/video editing. This project consists of my arrangement of Holst’s The Planets for large saxophone ensemble, my audio recording of the arrangement, scans of thirty five of my paintings which serve as visual accompaniments to the recordings, a scoring guide detailing the justifications in the arrangement choices, and a performance or rehearsal guide for each of the seven movements.

Servant leadership is a philosophy founded by Robert K. Greenleaf. It emphasizes the leader's responsibility to serve and empower their followers rather than the leader's authority or control over them. While this approach has been widely studied in various organizational settings, its application to the area of music, specifically large ensemble conducting, remains relatively underexplored.As part of this case study, I interviewed six conductors of large ensembles whose groups perform at a high level, but who also place a premium on the needs, happiness, and empowerment of the musicians in their groups. At the same time, I surveyed published literature on the topics of conductor leadership philosophy in North America and servant-leadership principles, specifically the work of Robert K. Greenleaf. This study has brought to light many positive aspects of servant leadership. We also identify some challenges institutions/structures in general create that make servant leadership challenging. Based on the responses participants gave, we can begin to see there is the possibility of serving our ensemble members, giving them agency in rehearsals to be artists, achieve high standards, and help everyone grow as people beyond their musical development.

Throughout western clarinet art music, there are not only a large number of great performers and classical works, but also a valuable body of literature that has laid a solid foundation for clarinet development and global dispersion. By contrast, Chinese clarinet literature is lacking in quantity and global distribution. However, this is the first comprehensive study that discloses the mysterious mask of China’s clarinet art.

This study does not merely discuss the Chinese clarinet history, but it also introduces important historical events that influenced the development of the Chinese clarinet industry (excluding manufacturing), including Chinese military bands, clarinet music, pedagogy, clarinet figures, and its future direction.

In the conclusion of this paper, the author discusses the deficiency of the Chinese clarinet industry and makes suggestions for solving problems with clarinet players practicing more technique rather than focusing on musicianship, educators’ lack of concentration on teaching and academic research, and the shortage of Chinese clarinet works. Additionally, the author appeals to Chinese clarinet players to actively participate in international activities and the Chinese government to increase incentives to introduce high-level Chinese talents overseas to help make China a better country in any field.

ABSTRACT



"The Soul Unto Itself," a chamber music song cycle, was commissioned by the author, Rosa LoGiudice, and composed by William Clay, a doctoral candidate in composition at Arizona State University. The cycle was conceived and composed in the summer and fall of 2019. The chamber ensemble was a sextet comprised of Megan Law, mezzo-soprano, Kristi Hanno, clarinet, Emilio Vazquez, violin, Rittika Gambhir, bassoon, Nathaniel De la Cruz, double bass, and Rosa LoGiudice, piano, all based in Tempe, Arizona. The song cycle was premiered in a lecture recital on December 8, 2019 at Hammer and Strings Conservatory in Gilbert, AZ.

"The Soul Unto Itself" is a cycle of six songs based on poems of Emily Dickinson. The poems all have common themes of personal transformation achieved through the introspective observations of the poet. An unusual chamber ensemble was chosen to include instruments not commonly used in vocal chamber music in order to create a greater variety of musical colors and timbres. This project included the creation of the musical score, a live performance that was video recorded, and the research paper. This document discusses the process of working with the composer, rehearsing the music as it was being composed, and negotiating revisions necessary to make the music more effective in performance. Each song is discussed in detail, especially the connection between the music and poetry, the overall form of the song, revisions discussed and implemented, and important motivic relationships between the songs that unify the cycle. In summary, the process of collaborating with a composer is a rewarding experience for both the performers and the composer, as everyone is challenged to improve their craft and overcome obstacles to achieve a successful performance.

On a given night in 2018, over half a million people were experiencing homelessness in the United States, and of those, about 36,000 were youth under the age of 25. Music is an indispensable part of young people’s identities and cultures, and understanding the ways in which homeless youth define

On a given night in 2018, over half a million people were experiencing homelessness in the United States, and of those, about 36,000 were youth under the age of 25. Music is an indispensable part of young people’s identities and cultures, and understanding the ways in which homeless youth define their own musical preferences and use of music can help music therapists intervene effectively in youth homelessness as part of an interdisciplinary care team. The purpose of this project was twofold: 1) to conduct a descriptive research project pertaining to homeless young adults’ use of music and 2) to develop recommendations for music therapists based on research findings from the descriptive project and extant literature. Thirty-one homeless young adults (ages 18-26) were recruited for interviews from two resource centers serving homeless youth in a large metropolitan city in a southwestern state. Template analysis was used to systematically analyze and code participants’ verbatim transcripts from the interviews into a codebook. Quotes from the interviews were used to illustrate themes. Findings included that homeless youth used music, especially metal and rap, for coping and mood regulation, and that youth are also engaged in creative music making, especially singing and songwriting for self-expression. For some youth, certain music can be identity-forming (for better or worse) and certain other music can be triggering. Results are integrated with a review of literature and recommendations for practicing clinicians are presented. Music therapy with this population would likely yield best outcomes by using short-term interventions and culturally competent application of clients’ preferred music.

China's city commercial banks were reorganized by the urban credit cooperatives in the same city in the 1990s. Although they are allowed to open branches outside the registered city, the location and the number of their branches have been strictly restricted. It is fatal to them to increase the competitiveness of their branches. Based on the diversity theory and its mechanism, in this study I examined the impact of source diversity of the senior management in the branches of the city commercial bank on the branches’ productivity and their asset yield. Invoking the resource-based theory and the social capital framework, the source diversity lead to the organization resources diversity and the organization knowledge diversity. The results demonstrate that the source diversity contribute to the branches’ competitiveness advantage. Both internal trained personnel and external introduction personnel are important for the branches’ top management team. But one of the two kinds of personnel is more suitable to their middle management team.

Furniture is a symbol of civilizations and conveys social-cultural identity. In SaudiArabia, after the oil discovery, radical lifestyle growth and international investors have impacted local social culture and traditional identity and altered the use and form of furniture. Although Saudi Vision 2030 aims to preserve historical buildings and architectural elements, furniture must be in the scope. This study aims to explore the Hijazi conventional seating at residential spaces, the Karaweetah, as a source of inspiration for designing and preserving cultural artifacts. The study used a multi-method research design based on hermeneutics interpretation, investigating historical nostalgic-evoking seating on Saudi millennials' perceptions and purchasing decision-making. The study involved a case study of Hijazi's Karaweetah to understand its vernacular characteristics and function, followed by design ideations based on three-dimensional prototypes of nine seating designs representing different levels of heritage inspiration. Finally, a visual questionnaire tested the historical nostalgia of Saudi millennials and its effect on their purchasing preferences. The number of participants who interact with the study is 164, who spend an average of two to five years outside of Saudi Arabia. Most respondents were female (n=131; 79.9%), while male responses were comparatively lower (n=33; 20.1%). Nostalgic elements in seating design profoundly impact Saudi millennials' purchasing decisions by 43.3%, while others (33%) preferred the modern style due to its simplicity and unique details. The outcomes preserve the essence of conventional seating design elements while also benefiting design by providing information on traditional heritage, exploring the present, and maintaining the future of seating design based on vernacular characteristics; the study contributes to the body of knowledge. The proposed framework guides furniture design practice in identifying vernacular characteristics and preserving cultural artifacts. It also provides valuable insight into Saudi millennials' purchasing decisions and the influence of historical nostalgic-evoking seating designs.
