Using experience, observations, data, current research, and writings in the field of volunteer management, it was determined there was a need to study the effects of leadership/management practices on the productivity outcomes of a volunteer construction workforce. A simple wood bench that would be tiled and painted was designed to test the areas of Time, Waste, Quality, Safety, and Satisfaction of different volunteer groups. The challenge was bolstered by giving the teams no power tools and limited available resources. A simple design of experiment model was used to test highs and lows in the three management techniques of Instruction, Help, and Encouragement. Each scenario was tested multiple times. Data was collected, normalized and analyzed using statistical analysis software. A few significant findings were discovered. The first; the research showed that there was no significant correlation between the management practices of the leader and the satisfaction of the volunteers. The second; the research also showed when further analyzed into specific realistic scenarios that the organizations would be better to focus on high amounts of Help and Encouragement in order to maximize the productivity of their volunteer construction workforce. This is significant as it allows NPO's and governments to focus their attention where best suited to produce results. The results were shared and the study was further validated as "significant" by conducting interviews with experts in the construction nonprofit sector.

Accountability has been commonly referred to in the literature as a person’s expectation about others’ evaluations. However, in this study, I develop an alternative perspective of leader accountability by defining it as an individual’s degree of ownership regarding good or poor performance and acceptance of associated rewards or disciplinary actions.

Accountability has been commonly referred to in the literature as a person’s expectation about others’ evaluations. However, in this study, I develop an alternative perspective of leader accountability by defining it as an individual’s degree of ownership regarding good or poor performance and acceptance of associated rewards or disciplinary actions. Based on attribution theory, leaders can have internal and external ownership regarding good and poor performance. I propose that accountability can be categorized into two correlated but distinct aspects: self-benefitting and other-benefitting. Leader self-benefitting accountability refers to leaders’ attributions towards their own benefits (i.e., internal attribution of good performance and external attribution of poor performance). Leader other-benefitting accountability reflects leaders’ attributions towards others’ interests (i.e., internal attribution of poor performance and external attribution of good performance). Using multiple samples, I develop and validate a leader accountability scale, and then test a theoretical model with a focus on leader accountability and collective accountability (i.e., a group of individuals’ degree of ownership) by collecting data from 57 leaders and 162 followers in three Chinese companies. The findings show that leader humility is positively related to leader other-benefitting accountability. Both leader self-benefitting and other-benefitting accountability are associated with collective self-benefitting and other-benefitting accountability, respectively. Moreover, the relationship between leader self-benefitting and collective self-benefitting accountability is enhanced when the leader has high organization prototypicality. Furthermore, collective self-benefitting accountability decreases leader effectiveness and team effectiveness, while collective other-benefitting accountability increases leader effectiveness.

This study develops a theoretical model that explains how leaders come to adapt their leadership behaviors to achieve follower effectiveness. Mindfulness theory suggests that mindful individuals are better able to engage in self-regulation and I consider empathy, response flexibility, and emotional regulation as three self-regulatory processes in particular which likely impact the leader-follower relationship. I suggest that leaders who have the ability to self-regulate in these three ways will be better able to engage in leadership behavior characterized by adapting or flexing the specific types of leadership they demonstrate according to the needs of the situation and what their followers most require at a given time to perform at their best. When followers receive the type of situationally-appropriate support in the form of leader behavior, they are more effective (e.g. have higher job performance and extra-role performance). I validate a new trait and state measure of workplace mindfulness with multiple samples and utilize this new scale to collect data from leaders and followers from a government organization to test the theoretical relationships proposed in this study. I utilize an experience sampling methodology (ESM) design over 10 days to investigate the within-leader variation among variables in the study given theory suggesting the dynamic nature of the mindfulness, self-regulation, and situational leadership constructs which may not adequately be captured when data are collected at one point in time. Finally, I introduce organizational constraints as a moderator of the relationship between leader mindfulness and leader self- regulation in order to understand how stressors and strains outside the control of a leader may overload a leader’s ability to ultimately self-regulate his/her behavior.

The workforce demographics in the United States are rapidly changing. According to census information, 35% of working adults are project to retire within the next 20 years. The construction is being particularly affected by this demographic shift as fewer employees are entering into the industry. This shift is especially bad among project professionals within the industry. The response to these changing demographics depends on how companies manage their talent and plan for successions. In order to investigate this workforce problem in the construction industry, the author has partnered with an expert panel of human resource executives from various companies in the construction industry. This research seeks to investigate methods in which construction companies can identify high potential project leaders early on in their careers through quantitative methodologies. The author first validated the research problem by gathering demographic data from six U.S. construction companies varying in size and industry expertise. As a result of analyzing information from 2,294 construction employees in the project management career path, the authors have found that 58% of these individuals are projected to retire within the next 12 years. The author also conducted a detailed literature review and six company interviews to investigate current succession planning practices in the industry. The results show that very few companies have contingency plans for early to mid-level employees. Lastly, the author conducted 76 employee psychological evaluations to measure personality and behavior traits. These traits were then compared to supervisory performance reviews of these employees. The results of this comparison suggest that high potential employees tend to showcase previous leadership experience and also tend to be more outspoken and are also able to separate their emotional bias from business decisions. Using these findings, the author provides an interview tool that employers can use to expand their talent pool in order to identify high potential candidates that may have been previously overlooked. The author recommends additional research in further developing the use of quantitative tools to evaluate early-career employees in order to more efficiently align resources within the shrinking talent pool.

The construction industry is performing poorly regarding project management and service delivery. On average, global projects are over-budget, delayed, and met with unsatisfactory results according to buyers. To mitigate poor performance, the project management career path has been heavily researched and continually developed over the last century. Despite the published advances in project management approaches and tools, project performance continues to suffer. This research seeks to conduct an exploratory analysis of current project management and other approaches and determine how they affect project performance. Through a detailed literature search, the researcher identified a procurement model that is more heavily documented as high performing than all other approaches. The researcher proposed that this model may be a solution to assist project managers with the delivery of high performing services. The model is called the Best Value Approach (BVA). The BVA focuses on leadership, non-technical communication, quality assurance, and transparent project execution. To test the effectiveness of its practices, the researcher modified and adapted the BVA into a project management approach and tested it on a large-scale government project. During the case study test, the researcher observed that there were two primary project management roles in the supply chain; the buyer’s and vendor’s project managers. The case study resulted in the large government organization receiving more work and increased their satisfaction of the work received by 22 percent from the previous year. To further test the project management adapted BVA, the researcher conducted a classroom case-study in which students learned and implemented the BVA practices on real-time, small-scale industry projects. Results include cost savings of $100,000 for 10 companies over 24 projects, cost avoidance of over $4.5M, and a 9.8/10 customer satisfaction [in terms of the companies’ satisfaction with the deliverables produced on each project]. These results suggest that the BVA practices may effectively improve the performance of project delivery, and may be a viable new project management approach to train future project managers. Out of the two project manager roles, it is proposed that the buyer’s project manager may receive the most benefit. Additional research is needed on the other approaches to compare quantitative project performance, and run repeated testing on the potential new project management approach.

This dissertation addresses two issues in the literature on informal leadership emergence (i.e., the process of an individual without a formal leadership position coming to exert leadership influence over others). First, scholars have focused on situations in which a focal person’s leadership claiming is aligned with a peer’s leadership granting.

This dissertation addresses two issues in the literature on informal leadership emergence (i.e., the process of an individual without a formal leadership position coming to exert leadership influence over others). First, scholars have focused on situations in which a focal person’s leadership claiming is aligned with a peer’s leadership granting. In doing so, past work has overlooked instances of misalignment, that is, when a focal person claims more leadership than a peer grants (i.e., overclaiming) or when a peer grants more leadership than a focal person claims (i.e., underclaiming). Second, the consensus in the literature suggests that emerging as an informal leader provides more beneficial outcomes to the individual and their team than non-emerging. However, I argue that this assumption may not be warranted in some situations, for example when a focal person’s lack of claiming is aligned with a peer’s lack of granting. Drawing on the leadership identity claiming and granting framework, I postulate four forms of informal leadership (non)emergence, namely (1) dyadic emergent leadership, (2) dyadic leadership absence, (3) overclaiming, and (4) underclaiming. Based on role theory, I then build theory regarding their effects on behavioral consequences through affective and cognitive mechanisms. More precisely, I suggest that forms characterized by congruence in leadership claiming and granting (as opposed to forms characterized by incongruence) result in increased peer backing-up behavior towards the focal person (mediated by enthusiasm and respect) and reduced peer social undermining (mediated by anger and revenge cognitions). I further hypothesize asymmetrical incongruence effects and consider a focal person’s prosocial motivation as a boundary condition. I conducted three studies to examine my theorizing. In Pilot Study 1 (N = 199), I adapted and validated a measure to assess leadership claiming and granting. In Pilot Study 2 (N = 151), I shortened established measures. In the Main Study (N = 279), I tested my theoretical predictions yielding mixed findings. Whereas I find support for the congruence effect on backing-up behavior, all other hypotheses were not supported. I report supplemental analyses to examine these null results and discuss the theoretical, empirical, and practical implications of this research.

ABSTRACT

The objective of this dissertation is to identify a recommended balance between

leadership and management activities of a project manager who aims to rehabilitate a distressed construction project.

The data for this research was collected from 338 construction project professionals belonging to fifteen large construction companies who participated in leadership seminars originated by professors from Arizona State University. The seminars contained various leadership games and exercises that were designed specifically to collect data about leadership and management actions taken by the project managers.

The data from one of the games, called “Project from Hell” (PFH), was used in this research. The PFH game presents the participants with a set of fifty-two actions cards written on a deck of game cards and asks them to select the ten action cards they perceive as being most effective for turning a troubled construction project around. Each suit of the deck represents a different category of actions, focusing on either Traditional Leadership (Hearts), Best Value Leadership (Diamonds), Traditional Management (Spades), or Micro- Management (Clubs).

Statistical analysis of the results revealed that only sixteen of the fifty-two actions cards were selected with statistically significant consistency. Of these sixteen actions, six actions were form Traditional Management actions, five were Traditional Leadership actions, and five were Best Value Leadership actions. This rendered a recommended balance of 62% leadership activities vs. 38% management activities for project managers to rehabilitate distressed construction projects. It was also found that the same balance is recommended for the normal condition construction projects. The calculated weighted

i

scores for ranking the sixteen effective leadership and management actions revealed that the five Traditional Management actions are the top-most effective actions. This demonstrates the importance of stand still management actions in rehabilitating in trouble construction projects

The findings were converted into easy to implement guidelines about how project managers can change habits to increase their effectiveness by focusing on the right type of actions.

A generalization of the methodology for interpreting the results of any study based on selection of activities, was also developed.
